How do you make compliance training actually stick?

Mandatory compliance training has a reputation problem. Most organisations run it because they have to, staff click through to the final quiz, and a few months later nobody remembers what the policy said. Completion rates look fine on a report, yet the behaviour on the ground hasn't moved.

A few things seem worth discussing, because they come up whenever this topic is raised:

1. Relevance. Generic scenarios are easy to ignore. Training that uses situations people recognise from their own role tends to be taken more seriously than a broad policy recital.

2. Length and spacing. One long annual session is easy to forget. Shorter modules spread through the year, with a short refresher, give people more chances to recall what they learned.

3. Practice over reading. Decision-based scenarios, where the learner has to pick an action and see the consequence, ask more of people than slides followed by a multiple-choice quiz.

4. Manager involvement. If a line manager never mentions the topic after the course, staff reasonably conclude it doesn't matter.

5. What you measure. Completion is an activity metric. Something closer to impact might be fewer incidents, better audit results, or fewer repeat questions to the compliance team.

Nothing here is a formula; the same course can land differently in a warehouse, a clinic and an office.

For anyone weighing tools, a learning management system can handle assignment, reminders and reporting, while the course content is a separate question. A page on off-the-shelf e-learning courses is here: https://www.kallidus.com/resources/elearning-off-the-shelf-courses/ — useful as one reference point when comparing what ready-made content looks like against writing your own.

What has worked in your teams? Do you use spaced refreshers, scenario-based questions or manager follow-ups? And how do you tell the difference between people who completed the course and people who actually changed what they do?
